호텔 조리사의 직무착근도가 이중몰입과 고객지향성에 미치는 영향

Abstract

우리나라는 한류, 세계화 현상으로 관광객이 증가했으며 여가생활의 증가 등으로 호텔산업도 같이 발전되었다. 인적 의존도가 높은 호텔은 그만큼 경쟁력의 원천으로 인적자원에 대한 중요성을 인지하기 시작하였다. 따라서 인적자원이 조직의 핵심역량으로 발전하기 위해서 각 기업은 지속적인 노력을 기울이고 있고 곧 그것이 기업의 핵심 경쟁력이 되는 것이다. 본 연구에서는 호텔 기업의 조리사를 대상으로 직무착근도의 수준과 유형을 파악하고, 직무착근도가 이중몰입과 고객지향성에 어떠한 영향을 미치는지를 분석하고자 하였다. 또한, 고용형태에 따라 차이가 있는지 분석하고자 하였다. 직무착근도의 어떤 요인이 이중몰입과 고객지향성에 영향을 주는지, 고용형태의 조절 효과에 대한 연구 접근이 필요하다. 따라서 본 연구의 실증분석은 통계패키지 windows SPSS 18.0을 이용하여 분석하였고, 가설검증을 위해 빈도분석, 신뢰도분석, 요인분석, 다중회귀분석을 실시하였다. 자료 분석을 토대로 다음과 같은 결론을 도출하였다. 첫째, 연구 개념에 대한 신뢰도 및 타당성은 유의한 것으로 나타났다. 탐색요인분석 결과 직무착근도는 적합성, 연계, 희생 3개의 구성요인으로 이루어졌으며, 이중몰입은 조직몰입, 경력몰입 2개의 구성요인으로 구성되었다. 고객지향성은 단일요인으로 구성되었다. 둘째, 연구 가설을 분석한 결과, 직무착근도와 조직몰입의 관계는 적합성과 희생이 유의한 영향을, 직무착근도와 경력몰입의 관계는 적합성과 희생, 연계 모두 유의한 영향을, 직무착근도와 고객지향성의 관계는 적합성과 희생, 연계 모두 유의한 영향을 미치는 것으로 나타났다. 셋째, 직무착근도와 조직몰입의 관계에서 고용형태가 조절하는지를 분석한 결과에서는 적합성과 희생이 조절 효과가 있는 것으로 나타났으며, 직무착근도와 경력몰입의 관계에서 고용형태가 조절하는지를 분석한 결과에서는 희생이 조절 효과가 있는 것으로 나타났다. 또한, 직무착근도와 고객지향성의 관계에서 고용형태가 조절하는지를 분석한 결과에서는 희생이 조절 효과가 있는 것으로 나타났다. 본 연구의 결과는 호텔 조리사의 직무착근도를 고용형태가 조절하여 이중몰입과 고객지향성에 부분적으로 영향을 미치는 것으로 나타났다. 따라서 호텔 기업은 조리사의 직무착근도에 대한 관리에 따라 기업성과에 영향을 줄 수 있다는 것을 중요한 시사점으로 볼 수 있다.| In South Korea, the number of tourists increased with Korean wave and the phenomenon of globalization, and the hotel industry was developed with the increase of leisure life. Hotels with high human dependency began recognizing the important of human resources as the source of competitiveness. Thus, individual companies are making an ongoing effort to develop human resources to the core competency of the organization, and that is the companies' core competitiveness. This study aimed to understand the level and type of job embeddedness with hotel culinary employees and analyze the impacts of job embeddedness on dual commitment and customer orientation. Also, this study attempted to analyze whether there would be any difference according to employment status. Research approach would be necessary, regarding which factors of job embeddedness have impacts on dual commitment and customer orientation and the moderating effects of employment status. Therefore, as for the empirical analysis of this study, data were analyzed, using SPSS 18.0 for Windows, and for hypothesis testing, frequency analysis, reliability analysis, factor analysis and multiple regression analysis were conducted. Based on the data analysis, the following conclusions were drawn. First, the reliability and validity of the research concept are significant. As a result of an exploratory factor analysis, job embeddedness consisted of three components, suitability, tie and sacrifice, and dual commitment consisted of two components, organizational commitment and career commitment. Customer orientation consisted of a single factor. Second, as a result of an analysis of the research hypothesis, in the relationship between job embeddedness and organizational commitment, suitability and sacrifice have significant effects; in the relationship between job embeddedness and career commitment, suitability, sacrifice and tie have significant effects; and in the relationship between job embeddedness and customer orientation, all suitability, sacrifice and tie have significant effects. Third, as a result of an analysis of whether employment status regulates the relationship between job embeddedness and organizational commitment, suitability and sacrifice have moderating effects, while as a result of an analysis of whether employment status regulates the relationship between job embeddedness and career commitment, sacrifice has a moderating effect. In addition, as a result of an analysis of whether employment status regulates the relationship between job embeddedness and customer orientation, sacrifice has a moderating effect. As a result of this study, it was found that employment pattern regulates hotel culinary employee's job embeddedness and has partial impacts on dual commitment and customer orientation. Therefore, for hotel companies, there was an important implication that the management of culinary employee's job embeddedness may affect corporate performance.
