프랜차이즈 피부미용 관리실의 피부미용사 업무개선에 관한연구

Abstract

본 연구는 프랜차이즈 피부미용 관리실의 종사자들을 대상으로 프랜차이즈 피부미용 관리실 업무의 만족도 및 불만족 요인을 조사하여, 개선 방안을 제시하고 업무개선이 관리사들에게 미치는 영향을 연구하여 프랜차이즈 피부미용 관리실의 고질적인 문제인 인력관리와 업무 생산성 향상에 기여할 수 있는 기초자료를 제공하고자 하는데 목적이 있다. 본 연구는 전국에 위치하고 있는 M사 프랜차이즈에 근무를 하고 있는 피부 미용사 324명을 대상으로 업무형태, 미용 보수교육 여부, 근무형태 만족도, 근무환경 만족도, 근무환경 목적 및 개선할 점, 건강상 특성에 대한 분석결과는 다음과 같다.

첫째, 연구 대상자의 업무형태에서 직급과 월수입에서 집단 간 통계적으로 유의미한 차이를 나타냈고, 근무연수, 1일 평균 근무시간, 주당 평균 근무시간, 1일 평균 관리고객, 휴식시간, 근무 시 식사시간, 직원 수 등의 문항에서 집단 간에 차이는 있었지만 모든 문항에서 통계적인 유의미한 차이는 나타나지 않았다.

둘째, 연구 대상자의 미용 보수교육 여부 전체적으로 ‘받고 있지 않다’ 113명(34.9%), ‘연중 2회’ 65명(20.1%), ‘연중 4회’ 55명(17.0%), ‘연중 1회’ 54명(16.7%), ‘연중 3회’ 37명(11.4%) 순으로 나타나 통계적으로 유의미한 차이는 나타나지 않았다. 보수교육이 싫은 이유로는 전체적으로 ‘시간적 여유가 없어서’ 196명(60.5%), ‘기타’ 48명(14.8%), ‘업무량이 많아서’ 38명(11.7%), ‘귀찮아서’ 27명(8.3%), ‘비용이 비싸서’ 15명(4.6%) 순으로 나타났으나 통계적으로 유의미한 차이는 없었다.

셋째, 근무형태 만족도에서 비전 여부, 하는 일에 대한 흥미, 직장생활 만족, 직장생활 불만족 사유, 현재의 직장 갖고 싶지 않은 이유, 직장 내 미용인의 보수, 체인샵 근무만족도, 체인샵 불만족 사유 등의 문항에서 집단 간 차이는 있었지만 모든 문항에서 통계적으로 유의미한 차이는 없었다.

넷째, 근무환경 만족도에서 휴게시설 및 휴식 공간, 승진 기회, 능력 및 기술개발기회 등의 문항에서는 집단 간 통계적으로 유의미한 차이를 나타냈고, 복지 후생제도 문제, 직장 내 작업환경, 체인샵에 근무하게 된 동기, 출퇴근 시간 등의 문항에서는 집단 간 차이는 있었지만 통계적으로 유의미한 차이는 없었다.

다섯째, 근무환경 목적 및 개선할 점에서 직장 내 실력 향상 여부, 근무여건에 따른 이직 여부, 목표 여부 등의 문항에서는 집단 간 통계적으로 유의미한 차이를 나타냈고, 직장에 다니는 목적과 직장 내 개선할 점 등의 문항에서는 집단 간 차이는 있었지만 통계적으로 유의미한 차이는 없었다.

여섯 번째, 건강상 특성 및 기타 특성 중 음주 여부에서 전체적으로 ‘예’ 239명(73.8%), ‘아니오’ 85명(26.2%)으로 나타났고, 음주 횟수는 ‘주1〜2회’ 121명(50.4%), ‘한달에 1〜2회’63명(26.3%)로 음주를 하는 것으로 나타났다. 운동실시 여부에서 ‘예’ 105명(32.4%), ‘아니오’ 219명(67.6%)으로 나타났고, 운동시간은 ‘30분 미만’ 120명(50.4%)으로 가장 많았다. 음주 여부, 음주 횟수, 운동실시 여부, 평균 운동시간, 주로 실시하는 운동 등의 문항에서 집단 간 차이는 있었지만 통계적으로 유의미한 차이는 없었다.

일곱 번째, 건강상 문제점과 스트레스 정도에서 전체적으로 ‘근골격계’ 136명(42.0%), ‘없다’ 87명(26.9%), ‘소화기능’ 61명(18.8%) 순으로 나타났고, 스트레스 정도에서는 ‘10〜20%’ 110명(34.0%), ‘30〜40%’ 82명(25.3%), ‘없음’ 64명(19.8%) 순으로 나타났으나 통계적으로 유의미한 차이는 없었다.

여덟 번째, 결혼 여부에 따른 비전, 직장생활 만족, 작업환경 간 상관관계에서 직장생활 만족이 비전과 작업환경에 따라 상관관계가 있는 것으로 나타났다.

이상의 결과를 종합해 볼 때 프랜차이즈 피부미용 관리실 미용사의 업무 개선에서 상대적으로 많은 근무시간과 적은 급여, 후생 복지제도의 결여로 인해 미용 보수교육을 받기 싫은 이유로 나타났고, 현재 다른 직장보다 보수나 근무여건이 더 좋은 곳으로 옮기고 싶어 하는 것으로 나타났다. 또한 직장에서 불만족 이유로 다른 직업에 비해 많은 근무시간(업무량) 일을 하지만 상대적으로 적은 급여문제(상여금, 수당)로 인해 업무 개선에도 효율성이 떨어지는 것을 알 수 있었으며, 많은 근무시간(업무량)과 상대적으로 적은 급여문제(상여금, 수당)에도 근무를 하는 것은 일에 대한 흥미와 비전이 있다고 생각하기 때문인 것으로 나타났다. 따라서 근무자들의 직무 만족도를 높이려면 근무시간에 비례하고 업무에 합당한 대우를 해주기 위한 본사와 체인점간의 원활한 소통과 복지제도의 개선을 위한 다방면의 노력이 필요할 것이다. 이런 노력과 변화의 움직임은 관리사들의 업무능력 향상은 물론 더 나아가 피부미용업계의 발전을 도모하는데 도움이 될 것으로 사료된다.| This study is to survey on the satisfaction and dissatisfaction factors and influences of work of franchise skin care shop for the franchise beauticians, to suggest the improvement plans, and to supply to the contributable basic data of manpower control and working productivity which are chronic problems in the franchise skin care shop. The participants are the beauticians who are working in M franchise located in all parts of country, and this study analyzed about their working types, beauty refresher training, satisfaction of working types and environment, purpose and improvement of working environment, and physical features. The result are followed below.

First, the working types of participants showed up meaningful difference statistically in labor grade and monthly revenue questions and in number of service years, average office hours a day and a week, management customer a day, rest and meal time, and number of staff, but all questions did not.

Second, the beauty refresher training of the participants showed up nonsignificantly; ‘no training’ 113 people(34.9%), ‘twice a year’ 65 people(20.1%), ‘four times a year’ 55 people(17.0%), ‘once a year’ 54 people(16.7%), and ‘three times a year’ 37 people(11.4%). The reasons of disliking refresher training were ‘no time to spare’ 196 people(60.5%), ‘etc.’ 48 people(14.8%), ‘a lot of workloads’ 38 people(11.7%), ‘be annoyed’ 27 people(8.3%), and ‘expensive cost’ 15 people(4.6%).

Third, the satisfaction of working types showed up a little difference in vision, interest in doing work, satisfaction of career, dissatisfaction reason of career, reason of disliking present office, wage, satisfaction and dissatisfaction of franchise working, but all questions did not.

Fourth, the satisfaction of working environment showed the meaningful difference statistically in break area of rest facility, promotion chance, capacity and chance of technical development, but it didn’t show up in problem of entitlement program, working environment in office, working motivation in franchise and commuting time.

Fifth, the purpose and improvement of working environment showed the meaningful difference statistically in elevation of capacity in office, change jobs according to working condition and aim, but it didn’t show up in working purpose and improvement in office.

Sixth, the physical and etc. feature showed following; drink or not were ‘yes’ 239 people(73.8%) and ‘no’ 85 people(26.2%); drink times were ‘once or twice a week’ 121 people(50.4%) and ‘once or twice a month’ 63 people(26.3%); exercise or not were ‘yes’ 105 people(32.4%) and ‘no’ 219 people(67.6%); exercise times were ‘under 30 minutes’ 120 people(50.4%) which was the highest.

Next, the physical problem showed up ‘musculoskeletal’ 136 people(42.0%), ‘no’ 87 people(26.9%) and ‘digestive function’ 61 people(18.9%), and the stress degree showed up ‘10~20%’ 110 people(34.0%), ‘30~40%’ 82 people(25.3%) and ‘no’ 64 people(19.8%), so it didn’t show up the meaningful difference. Lastly, the satisfaction of career showed up the correlation of the vision according to marry or not with the working environment.

As a result, it emerged that there were relatively lots of working hours, low wages and lack of welfare system in the working improvement of beauticians in franchise skin care shop, and they wanted to move the better shop. Also, another reason of dissatisfaction in office showed that the beauticians worked over working hours(workloads) but received low wages(bonus and benefits) relatively, so the efficiency decreased and such results influenced on working interest and vision. Therefore, it needs to communicate smoothly between the head office and franchises and improve the welfare system of workers to increase the satisfaction of workers and treat properly. Such efforts and movements helps to improve worker’s capacity and develop the skin and beauty industry.
