공공도서관 직원의 독서활동이 직무만족과 조직몰입에 미치는 영향에 관한 연구

Abstract

성인의 독서는 개인의 평생학습 차원에서 뿐만 아니라 사회생활을 하는 데에도 중요하다. 독서를 통한 정보 수집과 활용, 지식수준과 창의성 증진, 커뮤니케이션 능력 향상은 개인의 경쟁력을 확보하고 나아가 소속 조직의 성과에 영향을 미친다. 이러한 독서의 중요성이 부각되면서 기업에서는 독서경영을 실시하기 시작하였다. 기업의 독서경영은 문화경영의 일환으로 이루어지기도 하며, 직원에게 독서환경과 다양한 독서 프로그램을 제공하여 독서활동을 장려하고 이를 통해 얻어진 지식을 활용하여 조직 경영에 적용하는 전략이다. 그리고 이러한 독서경영과 문화경영은 조직 구성원의 직무만족과 조직몰입을 확대시킨다. 이에 본 연구는 공공도서관 직원의 독서활동 현황 조사와 독서활동이 직무만족 및 조직몰입에 미치는 영향에 대한 분석을 목적으로 하였다. 본 연구는 먼저 선행연구와 관련문헌을 통해 독서경영과 문화경영, 직무만족, 조직몰입에 대한 개념과 요인을 조사하여 연구의 배경을 확고히 하였다. 연구의 변수는 독서활동, 직무만족, 조직몰입으로 설정하고 각 변수의 측정요인들과 가설을 설정하였다. 데이터 수집은 설문조사를 통해 이루어졌으며, 실증분석을 위하여 빈도분석, 상관분석, 신뢰성분석, 일원배치분산분석, 다중회귀분석, 3단계 회귀분석을 실시하였다. 분석 결과, 공공도서관 직원의 독서수준은 일반 성인에 비하여 높은 것으로 나타났다. 이들이 독서를 하는 이유는 주로 지식 습득과 업무에 도움을 받기 위해서였으며, 독서를 하지 못하는 주요 요인은 시간 부족이었다. 공공도서관에서 이루어지는 직원의 독서활동으로는 업무를 위한 독서가 가장 많았으며, 직원들이 참여하는 독서모임은 대부분 조직이 주도하는 것이었다. 반면 직원들은 다른 분야와 독서를 접목하는 활동, 전문가의 독서교육, 자율적인 독서모임 등을 원하고 있었다. 공공도서관 직원의 독서활동은 직무만족과 조직몰입에 긍정적인 영향을 미치고 있었다. 이용자 독서모임에 참여하는 정도가 높은 집단이 직무자체 만족도, 인간관계 만족도, 자아실현 만족도, 전반적 직무만족도, 정서적 몰입도, 지속적 몰입도, 전반적 조직몰입도가 더 높은 것으로 나타났다. 또한 직원의 독서량, 독서시간이 많을수록 직무자체 만족도가 높아졌으며, 이용자 독서모임에 참여한 기간이 길수록 사회적 인식 만족도가 높아졌다. 독서시간은 정서적 몰입도와 전반적 조직몰입도에도 영향을 미쳤으며, 이용자 독서모임 참여기간이 길수록 지속적 몰입도, 규범적 몰입도, 전반적 조직몰입도가 높아지는 것으로 나타났다. 한편, 직무자체 만족도가 독서시간과 정서적 몰입도, 전반적 조직몰입도 간에 완전매개효과를 가지고 있었으며, 사회적 인식 만족도는 이용자 독서모임 참여기간과 지속적 몰입도, 규범적 몰입도, 전반적 조직몰입도 간에 완전매개효과를 가지고 있었다. 따라서 공공도서관 직원의 독서활동을 통한 직무만족도를 먼저 높이는 것이 중요하다고 할 수 있다. 이러한 결과를 바탕으로, 본 연구에서는 공공도서관의 독서경영 도입과 직원 독서환경 조성을 위한 방안을 다음과 같이 제시하였다. 첫째, 공공도서관 운영진의 독서경영에 대한 적극적인 관심이 필요하며, 직원들의 독서활동을 위한 다양한 프로그램을 제공해야 한다. 둘째, 공공도서관은 직원들의 이용자 독서모임에 참여를 도모하고, 담당 직원은 지속적으로 참여할 수 있도록 지원해야 한다. 셋째, 공공도서관 직원들의 적극적인 독서활동을 위한 기관 차원의 지속적인 동기부여가 필요하다.| Reading of adults is important in lifelong learning aspect as well as in leading social life. Collecting and using information, improvement in knowledge level, creativity, and communication ability through reading secure competitiveness of individuals and make effect on performance of their organizations. Businesses began to conduct reading management as importance of reading is being emphasized. Reading management of companies is being performed as a part of cultural management, and is a strategy of encouraging the reading environment and various reading program to employees to apply the obtained knowledge on managerial process. It was identified that reading management and cultural management expand job satisfaction and organizational commitment of organizing members. Therefore, this study intends to investigate present condition of reading activity of public library employees and to analyze it effect on job satisfaction and organizational commitment. First, this study established the research background by investigating concept and factors of reading management and cultural management, job satisfaction, and organizational commitment through precedent studies and related literature. Reading activity, job satisfaction, and organizational commitment were established as variables of this study, and set measurement factors of each variable and hypothesis. Data collection was done through survey, and conducted frequency analysis, correlation analysis, reliability analysis, one-way ANOVA, multiple regression analysis, and three-step regression analysis were conducted for empirical analysis. According to the analysis result, it was identified that the reading level of public library employees is higher than general adults. The reason why they read books was mainly to acquire knowledge and to receive help in their business, and a main reason for not reading books was because of lack of time. Reading for work was highest for reading activities of employees in public library, and the reading club of employees was mostly organized by an organization. On the other hand, employees wanted activities that implemented different areas with reading, reading education by professionals, and autonomous reading club. Reading activity of public library employees was making positive effect on job satisfaction and organizational commitment. It was identified that a group with higher number of reading activity participants has higher job satisfaction, satisfaction with human relationship, satisfaction of self-realization, overall satisfaction rate, affective commitment, continuance commitment, and general organizational commitment. Also, job satisfaction increased when employees read more books and had longer reading time, and satisfaction with social recognition increased when they participated in reading club longer. It was identified that reading time makes effect on affective commitment and general organizational commitment, and that the longer participation period of users increased continuance commitment, normative commitment, and general organizational commitment. On the other hand, job satisfaction had full mediating effect between reading time, affective commitment, and general organizational commitment, and satisfaction with social recognition had full mediating effect between participation period of users on reading club, continuance commitment, normative commitment, and general organizational commitment. Therefore, it is important to increase job satisfaction through reading activity of public library employees. Based on the results, this study suggested the following methods for introducing the reading management of public library and developing reading environment for employees. First, active interest of public library operators in reading management is necessary, and various program for reading activity need to be provided for employees. Secondly, it is necessary to promote participation of employees in the reading club and staffs in charge need to support for them to participate continuously. Thirdly, continuous motivation is necessary for active reading activity of employees.
