Abstract
As beauty services are technical services based on individual experience and professional expertise that are expected to satisfy customers' internal and external aesthetic needs, the industry has increasingly shifted toward customer-centered management in an intensely competitive market. Unlike the past, when technical skills were the primary competitive factor, price competition has led to market polarization, resulting in a greater dependence on human resources in the beauty service industry.
Under these circumstances, beauty industry workers need to manage their careers more actively and independently in order to achieve career development. As value-driven careers have become increasingly important n today's rapidly changing society, protean career attitude has emerged as a key factor that deserves greater attention in the modern beauty industry.
In this context, this study aimed to investigate how beauty industry workers' protean career attitude affects subjective career success and to identify the importance of self-directed career development by examining the mediating effects of self-efficacy and career commitment. For this purpose, a questionnaire survey was conducted with beauty service workers in Seoul and Gyeonggi Province. Based on previous studies on the research variables, the measurement instruments were established before the collected data were analyzed using SPSS 29.0 and AMOS 29.0. The validity and reliability of the measurement instruments were then examined, followed by an analysis of the relationships among the variables and their mediating effects. The findings are as follows:
All factors met the acceptable criteria for Cronbach's α, confirming the reliability of the measurement instruments. Their validity and reliability were further verified through exploratory factor analysis and reliability analysis. Correlation analysis showed that the self-directedness and value-driven orientation of protean career attitude were positively correlated with self-efficacy, career commitment, and the job satisfaction and life satisfaction dimensions of subjective career success. Self-efficacy was also positively correlated with career commitment and with the job satisfaction and life satisfaction dimensions of subjective career success. In addition, career commitment showed positive correlations with both job satisfaction and life satisfaction within subjective career success.
The parameter estimates for the direct path coefficients in the final competing model indicated that protean career attitude had statistically significant direct effects on self-efficacy and career commitment. Furthermore, the direct effects of self-efficacy and career commitment on subjective career success were also statistically significant.
The analyses of the relationships among the variables revealed that protean career attitude positively influenced self-efficacy and career commitment, while self-efficacy and career commitment each had positive effects on subjective career success. Accordingly, these hypotheses were supported. However, the direct relationship between protean career attitude and subjective career success was not statistically significant and was therefore rejected.
Bootstrapping analysis conducted to verify the significance of the mediating effects in the final model showed that the mediating effects of self-efficacy and career commitment were statistically significant because their confidence intervals did not include zero.
Therefore, protean career attitude did not have a direct effect on subjective career success. Instead, only its indirect effects through self-efficacy and career commitment were statistically significant, confirming a full mediation model.
These findings suggest that protean career attitude alone does not directly lead to subjective career success. Rather, subjective career success is achieved through the mediating roles of self-efficacy and career commitment. In other words, while a self-directed attitude toward career management alone is not sufficient, subjective career success can be enhanced only when it is accompanied by confidence in one's own abilities and psychological commitment to one's career.
It is expected that future studies on protean career attitude will include a wider range of variables and regions, thereby contributing to the sustainable development of the beauty industry.
