- Abstract
- Recently, one of the most prominent topics in IT investment within organizations has undoubtedly been artificial intelligence (AI), including generative AI. Companies are actively adopting AI technologies, including generative AI, to improve productivity and reduce costs amid changes in external business environments, such as rising energy prices and increasing market uncertainty. However, generative AI did not receive such attention from the beginning. When OpenAI released ChatGPT in November 2022, discussions initially focused more on limitations such as hallucinations rather than on the actual performance of generative AI.
The field that responded most sensitively to the emergence of ChatGPT was the IT industry. However, evaluations of the initially released ChatGPT 3.5 among IT professionals generally suggested that it was “not yet capable of replacing highly skilled developers.” Over the following years, however, the performance of generative AI has gradually improved, and its application areas have continued to expand. Recently, generative AI technologies have brought significant changes to work processes and productivity in the IT field, and their adoption in corporate environments has rapidly increased.
Previous studies have reported that generative AI improves productivity in real work environments. For example, Brynjolfsson et al. (2024), in a study of 5,172 customer support workers, found that the use of generative AI increased productivity by an average of 15%, with particularly greater effects among less experienced and lower-skilled users. Due to these effects, companies have shown increasing interest in generative AI. However, because of the rapid pace of technological development, many executives responsible for corporate decision-making still lack sufficient understanding of AI technologies. Furthermore, empirical studies focusing specifically on IT workers, who are closely associated with the adoption and utilization of generative AI, remain limited.
Therefore, this study aims to empirically analyze how factors related to the use of generative AI influence job performance and satisfaction among IT workers who utilize generative AI. Based on the Unified Theory of Acceptance and Use of Technology (UTAUT), this study examines the effects of generative AI-related factors, including characteristics of AI tools and user characteristics, on job performance and satisfaction.
Specifically, this study investigates the effects of Tool Experience Quality, AI Literacy, Personal Innovativeness, Performance Expectancy, Effort Expectancy, Social Influence, and Facilitating Conditions on Job Performance and Satisfaction. In addition, the mediating effect of Job Performance and the moderating effects of Job Role and Job Skill Level are examined.
For this purpose, an online survey was conducted among IT workers using generative AI from May 6 to May 19, 2026. After excluding invalid responses, a total of 200 valid survey responses were used for empirical analysis. All measurement items were assessed using a five-point Likert scale. Data analysis was performed using SPSS 22.0 and AMOS 22.0. The analysis procedures included descriptive statistical analysis, exploratory factor analysis (EFA), reliability analysis, confirmatory factor analysis (CFA), structural equation modeling (SEM), bootstrapping-based mediation analysis, and moderation analysis using PROCESS Macro Models 1 and 14.
The results of the empirical analysis are as follows.
First, the reliability and validity of the measurement instruments were confirmed to be satisfactory. The results of exploratory factor analysis showed that the Kaiser-Meyer-Olkin (KMO) value was .939, Bartlett’s test of sphericity was statistically significant at p〈.001, and the total explained variance was 88.787%. In addition, Cronbach’s α values for all constructs were above .915, indicating high reliability. The confirmatory factor analysis results showed that the measurement model demonstrated an acceptable fit, with df=314, CMIN/DF=1.380, CFI=.980, TLI=.976, and RMSEA=.044.
The hypothesis testing results showed that Tool Experience Quality, AI Literacy, Effort Expectancy, and Social Influence had significant positive effects on Job Performance. In addition, AI Literacy, Performance Expectancy, Social Influence, Facilitating Conditions, and Job Performance had significant positive effects on Satisfaction. On the other hand, Personal Innovativeness did not have significant effects on either Job Performance or Satisfaction. Tool Experience Quality did not show a significant direct effect on Satisfaction, and the direct effect of Effort Expectancy on Satisfaction was also not significant.
The mediation analysis revealed that Tool Experience Quality and Effort Expectancy indirectly influenced Satisfaction through Job Performance. Furthermore, the moderation analysis showed that the relationship between Job Performance and Satisfaction was significantly moderated by Job Role and Job Skill Level. Specifically, the positive effect of Job Performance on Satisfaction was strengthened among workers in development-related roles and among those with higher job skill levels. These findings suggest that accumulated work experience and professional expertise influence the ability to appropriately interpret and utilize generative AI outputs within specific work contexts.
Additional analysis showed that the moderated mediation effects were not statistically significant, indicating that the effects of Job Role and Job Skill Level mainly occurred in the relationship between Job Performance and Satisfaction rather than throughout the overall indirect effect path.
These findings suggest that, in generative AI utilization environments, factors such as perceived tool experience, users’ understanding of AI, social influence within organizations, and supportive conditions play more important roles in enhancing job performance and satisfaction than the mere adoption of technology itself. In particular, Job Performance serves as a key mechanism connecting generative AI-related factors with Satisfaction, and the strength of this relationship may vary depending on Job Role and Job Skill Level.|최근 기업의 IT 관련 투자에서 가장 중요한 관심 분야 중 하나는 생성형 AI를 포함한 인공지능 기술이다.
