호텔종사원의 직무만족과 조직몰입간의 조직 및 상사신뢰에 관한 연구

Abstract
As rapid economic change comes along with globalization and information age, hotel organizations also need to adapt themselves to new changes.
Hotel's tangible products have already been standardized, and intangible products such as service quality have become a competitive marketing tool. So personal service quality enhancement together with strategic system are considered as for maximizing organization performance. It requires a control system building for promoting hotel employees' organization commitment.
The purpose of this research is to find out the relationship between job satisfaction and organization commitment in the hotel organization. And it is also to find out the mediating role of organization trust and superior trust in the relationship of job satisfaction and organization commitment.
For the purpose of this research the author surveyed 216 hotel employees with questionnaires.
The findings of results are as follow.
First, full-time hotel employees showed significantly higher job satisfaction than part-timers.
Second, hotel employees' job satisfaction affected positively on organization commitment.
Third, organization trust showed mediating role between job satisfaction and organization commitment. That is, the higher organization trust brought into the higher organization commitment in the relationship of job satisfaction.
Fourth, superior trust also showed mediating role between job satisfaction and organization commitment. The higher superior trust brought into the higher organization commitment in the relationship of job satisfaction.
The implications of this study are as follow.
The organization trust and superior trust for hotel employees are very important for building stronger organization commitment. A variety of systems and policies are required for better organization trust and superior trust. Adequate compensation programs, authority delegation, or voluntary decision-making system are suggested as for effective communication methods between hotel employees and superiors in the organization.
