조직진단컨설팅모형 7S 요인이 혁신행동에 미치는 영향에 관한 연구

Abstract

혁신은 기업의 경쟁우위를 확보하기 위한 필수적인 수단이며 혁신활동을 올바로 실현하려면 조직에 대한 체계적인 조직진단이 이루어져야 한다. 혁신에 대한 연구나 조직진단에 대한 연구는 많지만 혁신과 조직진단에 대한 연관 관계에 대한 선행연구는 거의 없으며 그나마 공공조직에 대한 연구만이 있다. 본 연구는 민간기업을 대상으로 혁신행동에 대한 영향요인을 조직진단모형을 통해 파악하는 것을 목적으로 한다. 이를 위해 조직혁신과 조직진단의 주요개념을 파악하고 조직혁신과 조직진단에 관한 선행연구들을 분석하였다. 기업의 조직혁신의 영향요인을 분석하기 위한 조직진단모형으로는 맥킨지의 7S 모형을 사용하였다. 7S 모형은 전략, 공유가치, 구조, 시스템, 스타일, 기술, 구성원이라는 상호 유기적으로 연관된 7가지 요소로 구성되어 있고 조직진단방법론으로 전세계적으로 널리 사용되고 있는 방법론이다. 서울, 경기지역에 근무하는 민간기업의 직원들을 대상으로 연구 조사하였으며, 그 결과 7S 요인들 간에는 매우 강한 상관관계를 보였고, 사회통계학적 특성(성별, 결혼여부, 연령, 직급, 근속년수, 학력)에 따라 혁신행동에 유의미한 평균 차이를 보였다. 7S 모형의 7가지 요인 중 조직구조와 기술은 신뢰성과 타당성 검증 결과 제외 되었으며 나머지 5가지 요인(전략, 공유가치, 시스템, 스타일, 구성원)을 가지고 다중회귀분석결과 공유가치와 구성원는 통계적으로 유의미한 영향을 미치는 것으로 나타난 반면에 전략), 시스템, 스타일은 혁신행동에 영향을 미치지 못하는 것으로 나타났다. 이러한 연구결과는 공공조직이나 민간기업 모두 구성원의 태도가 혁신에 매우 중요한 요소라는 점을 보여 주며, 특히 민간기업의 혁신에 있어서는 공유가치의 형성이 공공조직에 비해 중요함을 시사한다.| Innovation is essential in ensuring company's competitive advantage. Systematic organizational diagnosis should be made to properly implement the innovation activities. A lot of research on innovation and organizational diagnosis has been done but almost no study on the relationship of innovation and organizational diagnosis and few study on the public organizations has been done. This study aims to identify factors that impact on the innovative behavior in the private sector through organizational diagnostic model. Hence this study identify the key concepts of organizational innovation and organizational diagnosis and analyzes previous research on organizational innovation and organizational diagnosis. McKinsey's 7S model was used as a diagnostic model to analyze the influence factors of the company's organizational innovation. 7S model consists of seven factors - Strategy, Shared values​​, Structure, System, Style, skills, Staff and is a methodlogy that is widely used for organizational diagnosis throughout the world. Study of employees of private companies in Seoul and Gyeonggi Province is done, and the results showed a very strong correlation among the 7S factor. Social statistical characteristics (gender, marital status, age, rank, tenure, and educational level) showed a significant mean difference in innovative behavior. In seven factors of 7S model, Structure and Skills was to excluded due to the lack of reliability and validity. The results of multiple regression analysis for 5 factors (Strategy, Shared values​​, System, Style, Staff) show that Shared values and Staff have significant effects but Strategy, System, Style, have not effects on innovative behavior statistically. The results of this study show that the attitude of the Staff is a very important factor in innovation. Hence, it suggests that the formation of Shared values ​​is more important in private companies than the public sector.
