임금피크제도 도입이 직무만족 및 조직몰입에 미치는 영향에 관한 연구

Abstract

임금피크제도가 고령화 사회에서 기업의 생산적 인적자산 관리의 전략으로 대두됨으로써 점차 도입하는 기업이 많아지고 있다. 근로자 300명 이상의 기업들은 의무적으로 2016년부터 만 60세 정년을 도입하여야 하는 바 인건비 절감 및 베이비부머 세대 은퇴기의 우수 노동력의 급격한 이탈을 방지하기 위한 정책의 일환으로 임금피크제도 도입을 급격히 확대할 것으로 예상된다. 그럼에도 불구하고 임금피크제도 도입에 따른 고용안정성지각과 대상자들의 직위 차이가 직무만족 및 조직몰입에 미치는 영향에 대한 실증적 연구는 미흡한 실정이다.

본 논문은 첫째, 임금피크제도가 근로자의 고용안정성지각을 촉진하여 직무만족 및 조직몰입에 조절효과를 미치는지 분석함으로써 임금피크제도와 조직유효성(직무만족, 조직몰입)의 관계를 검증하기 위한 연구이며 둘째, 임금피크제도가 현재 임금피크 직원들과 잠재적 대상자들의 직무만족 및 조직몰입에 유의한 차이를 나타내는지 분석하고자 직위를 조절변수로 하여 연구모형을 도출하였다.

본 연구에 필요한 설문자료는 K은행의 임금피크 재직자와 중·고령 잠재적 대상자들을 대상으로 무작위 수집하였다.

임금피크제도를 도입하는 기업들이 조직유효성 선행변수이며 본 논문에서는 결과변수인 직무만족과 조직몰입을 제고시키기 위하여 대상자들의 고용안정성지각을 어떻게 활용하여야 하는지 가설을 세워 검증하고자 하였다.

연구모형의 적합성과 가설검증을 위해서 탐색적 요인분석으로 변수들 간의 상관관계가 높은 것끼리 묶어줌으로서 타당도를 확보하였고 요인들이 동질적 변수로 구성되었는지 확인하기 위해서 신뢰도분석을 실시하였다. 검증을 위하여 다중회계분석 실시결과 22개의 가설 중에서 15개가 기각되고 7개의 가설이 채택되었다. 구체적 내용은 다음과 같다.

첫째, 임금피크제도 3개요인(임금수준, 복지, 제도관리)중 임금수준 변수가 직무만족 변수에, 복지변수가 직무만족과 조직몰입 변수에 통계적으로 유의할 것이라는 가설이 채택되었고 제도관리 변수의 가설은 기각되었다. 둘째, 임금피크제도 도입이 근로자의 고용안정성을 지각해서 조직유효성 변수인 직무만족 및 조직몰입에 조절효과가 있을 것으로 가설을 세워 검증하였으나 본 연구에서는 고용안정성지각의 조절효과가 미미하거나 없음이 검증되었다. 셋째, 본 연구모형의 조절(독립)변수인 고용안정성지각은 종속변수인 직무만족과 조직몰입에 통계적으로 유의하게 직접적인 영향을 미치는 것으로 검증되었다. 넷째, 임금피크 직원과 잠재적대상자를 더미 직위변수로 분류하여 임금피크제도에 대한 직무만족과 조직몰입에 통계적 유의성이 있는지 검증결과 직무만족에는 유의한 영향을 미쳤으나 조직몰입에는 유의한 차이가 없었다.

본 연구의 선행연구와 차이는 다음과 같다. 첫째. 임금피크제도 도입에도 불구하고 중·고령직원들의 고용안정성지각이 직무만족 및 조직몰입에 긍정적 조절영향을 미치지 못하는 것으로 밝혀졌다. 둘째, 임금피크 직원과 잠재적 대상자의 임금피크제도에 따른 직무만족도에는 유의한 차이가 있었으나 조직몰입에 미치는 영향에는 유의한 차이가 없었다. 임금피크제도가 근로자의 고용안정성을 지각시키기 못하고 직무불만족을 야기하는 인력구조조정의 일환의 인력관리제도로 구성원들이 인식하고 있는 것으로 추측되었다.

≪따라서 임금피크제도가 기업과 정부 당사자들에게 상호 유효하게 긍정적인 영향을 갖도록 임금피크제도를 위기 상황의 인력구조조정의 도구로 활용하려는 소극적 사고에서 벗어나 경험과 역량이 풍부한 중·고령층 인력들의 급격한 이탈로 야기될 수 있는 생산성 저하를 방지하고 임금피크 직원들의 축척된 역량을 존중하고 활용하는 다양한 임금피크 인력관리정책 인식함으로써 고령화 시대가 품고 있는 중·고령층 일자리 문제, 청년실업 문제 등 사회적 갈등해소에 유효하게 대처할 수 있다고 본다. 이를 위해서 임금피크제도에 대한 경영층의 혁신적 인식전환 및 임금피크 근로자들의 조직에 대한 지속적인 충성과 헌신 그리고 후배 직원들의 임금피크제도에 대한 이해와 공감대 형성이 우선되어야 하겠다. 바람직한 기업 문화는 늘 이런 이해관계자들의 이해와 협조를 요구 하는 바 동 제도를 잘 조정하고 가치를 공유하는 노력을 다 하여야 할 것이다.≫ |By wage peak is emerging as a strategy for productive human resources management of the enterprise in an aging society, a company that is being introduced gradually increased.
