유아교육기관교사의 전문성 인식과 직무성과 간의 관계

Abstract

This research is to study the relation between recognition of professionalism and job performance among teachers of early childhood education institute. The subjects of the study were those who work in the early childhood education sectors in Seoul, 310 teachers in kindergartens and nurseries, as a tool for this study, to measure recognition of professionalism of teachers of early childhood education institute, a questionnaire which was edited and supplemented by Kim, Hae-Lin(2005) and Kim, Ji-Yeon(2001) was used, and for the questionnaire to measure job performance among teachers of early childhood education institute, Lee, Wan-Jung's questionnaire(2003) was used as a study tool. Statistics for collected survey data in this study were analyzed using the SAS program, ANOVA (One-Way ANOVA) is conducted as a method for specific data processing, and Scheff'e method was used for a post hoc purpose. In addition, the relation between recognition of professionalism and job performance among teachers of early childhood education institute was correlated. The conclusions from this study are as follows: Firstly, recognition of professionalism , perceived by the teacher, among teachers of early childhood education institute showed significant differences depend on the academic background and teaching experience. With more highly educated and experienced early childhood teachers, it showed significant differences. As a result, this mean is that teachers of early childhood education institute in educational grounds should study and strive for improving professionalism with many experiences and the mission, and should try to build the educational environment of working with professionalism as a teacher. In addition, it is necessary to improve professionalism of the early childhood teachers and to remind them about the importance of teaching profession, by making various training program for teachers. Secondly, job performance among teachers of early childhood education institute were significantly different depend on the teachers' background variables. It was found that the significantly different was proportional to their education level, teaching experience, and class size and the older teachers work in preschool rather than in nursery were found to be more cognizant of professionalism. Such results indicates that the teachers of early childhood education institute tend to improve their job performance by gaining confidence through various experiences. As a result, the early childhood education institute should help preschool children get a chance to receive a high quality education by improving the professionalism as a teacher through understanding the facts affecting job performance. Thirdly, there was significant positive correlation between recognition of professionalism and job performance among teachers of early childhood education institute. For the aspect of sub-factors, there found to be significant correlations between knowledge and skills, belief and ethics, service and autonomy, which is a sub-factor of recognition of professionalism among teachers of early childhood education institute and preparing for class, class activity, office management, human relations, which are sub-factors of job performance among teachers of early childhood education institute, and among the sup-factors of recognition of professionalism, belief and ethics, service was the highest and showed somewhat lower correlation with autonomy. These results can be understood as that when the teachers of early childhood education institute make the educational context to fulfill proper educational objectives or teaching method depending on their own philosophy and belief, and when making the atmosphere which is understanding and respecting each other, change in the perception of autonomy is need. These results mean that we should try to find ways to get the credit for the professionalism of teachers of early childhood education institute and maximize a sense of duty and a sense of responsibility for improving the job performance of teachers.| 본 연구는 유아교육기관 교사의 전문성 인식과 직무 성과 간의 관계의 계를 알아보고자 하는 연구이다. 연구의 대상은 서울특별시의 유아교육기관에 재직하고 있는 유치원, 어린이집 교사 310명을 연구대상으로 하였고, 연구의 도구는 유아교육기관 교사의 전문성 인식을 측정하기 위해 김혜린(2005) 및 김지연(2001)이 수정 보완한 설문지를 사용하였고, 유아교육기관 교사의 직무성과를 측정하기 위한 설문지는 이완정(2003)의 설문지 문항을 연구의 도구로 사용하였다. 본 연구의 수집된 설문 자료의 통계처리는 SAS프로그램을 사용하여 분석하였으며, 구체적인 자료처리 방법은 일원변량 분석(one-way ANOVA)을 실시하였으며, 사후검증은 Scheffé을 사용하였다. 또한 유아교육기관 교사의 전문성 인식과 직무성과 간의 상관관계분석을 실시하였다. 이 연구의 결론은 다음과 같다. 첫째, 교사가 지각한 유아교육기관 교사의 전문성 인식은 교사의 배경변인에 따라 유의한 차이가 나타났다. 유아교사가 고학력일수록, 연령이 높을수록 유의한 차이를 보였으며, 기관 설립유형에서는 어린이집 교사보다 유치원교사가, 연령에서는 연령이 높을수록, 기관 학급규모에서는 규모가 클수록 유의한 차이가 나타나지 않았지만, 연구결과 대부분의 교사들은 전문성 인식을 긍정적으로 인식 하고 있었다. 이는 유아교육기관 교사가 교육의 장에서 많은 경험과 사명감을 갖고 열악한 환경 속에서도 연구 노력하며 솔선수범하고 전문성 향상을 위해 노력하고, 교사로서 전문성을 갖고 일할 수 있는 교육적 환경이 조성될 수 있도록 힘써야 함을 의미한다. 또한 교사를 위한 다양한 연수프로그램을 담당기관이나 지자체 등에서 마련하여 교직의 중요성을 상기시키고, 유아교육기관 교사의 전문성을 높이는 것이 필요하다. 둘째, 유아교육기관 교사의 직무성과는 교사의 배경변인에 따라 유의한 차이가 나타났다. 어린이집 보다는 유치원교사가, 교직경력이 높을수록, 학력이 높거나 기관 학급규모가 클수록, 유의한 차이가 나타났으며, 기관 설립유형과 연령에서는 유의한 차이가 나타나지 않았다. 그리고 어린이집보다 유치원에서 연령이 높을수록 교사들이 전문성을 높게 인식되는 것으로 나타났다. 이는 교사들이 경험을 쌓으면서 자신에 대한 자신감을 갖게 되는 직무성과가 높아지는 것을 의미한다. 이러한 결과에서 살펴볼 때, 유아교육기관에서는 직무성과에 영향을 주는 요인을 잘 파악하여 교사의 전문성을 높여 주어, 유아들도 질 높은 교육을 받을 수 있는 기회를 제공받을 수 있도록 도와주어야 한다. 셋째, 유아교육기관 교사의 전문성 인식과 직무성과 간의 상관관계는 유의한 정적상관 관계가 있었다. 하위요인과의 관계에서는 유아교육기관 교사의 전문성 인식의 하위요인인 지식과 기술, 신념과 윤리, 봉사성, 자율성과 유아교육기관 교사의 직무성과 하위요인인 수업준비성, 수업활동, 담당사무관리, 인간관계와 유의한 상관관계가 있는 것으로 나타났으며 전문성 인식차이 하위 요인 중에 신념과 윤리, 봉사성이 가장 높았고 자율성이 다소 낮은 상관관계를 보였다. 이와 같은 결과는 유아교육기관교사 스스로 자신의 철학과 신념에 따라 적절한 교육목표나 교육방법을 실천할 수 있도록 교육적 환경을 조성하고 소속된 구성원들이 서로가 존중해주고 이해하는 분위기가 조성될 때 자율성에 대한 인식의 변화가 필요 하다는 것을 의미한다. 이러한 결과를 바탕으로 교사의 직무성과를 높이기 위해서 교사로서의 사명감과 책임감을 극대화시키고 유아교육기관 교사의 전문성을 인정받을 수 있는 방법을 모색해야 할 것이다.
