북한이탈주민 자영업자의 창업 특성이 경영성과에 미치는 요인 분석

Abstract

The purpose of this study was to explore ways for self-employed North Korean defectors to successfully run their own businesses and self-employed businesses in Korean society by analyzing the factors that affect the business performance of self-employed North Korean defectors. North Korean defectors risked their lives to escape from the repression and painful living environment of North Korean society and escaped from the border and came to Korean land. As of June 2024, the number of North Korean defectors who left North Korean society and entered South Korea reached 34,183. Among them, the proportion of self-employed North Korean defectors accounted for 12.3% in 2018, but it is increasing annually from 16.4% in 2020 to 17.8% in 2023. As the interest in start-ups to realize the dreams of North Korean defectors to settle in South Korea increases and the proportion of self-employed people gradually increases, the necessity of research on the start-ups and self-employed of North Korean defectors is emphasized. Accordingly, when looking at the study on the characteristics of start-up as a degree of independence of North Korean defectors, there are some cases of previous studies that studied the effect of start-up characteristics on start-up willingness, but there are no previous studies including the management performance of self-employed North Korean defectors. In order to achieve the purpose of this study, 200 copies of the questionnaire were collected for self-employed North Korean defectors using a questionnaire prepared based on previous studies. The results of the hypothesis test through factor analysis and structural analysis conducted in this study are summarized as follows. First, as a result of factor analysis in this study, the latent variables are (1) self-efficacy, (2) risk-taking, (3) innovativeness, (4) social adaptability, (5) internal competency, (6) digital literacy, (7) financial performance, and (8) non-financial performance. Second, it was found that the founder's characteristics of self-employed North Korean defectors had an effect on the internal competency, digital literacy competency, financial performance, and non-financial performance of self-employed North Korean defectors. Third, it was confirmed that the internal competency of self-employed North Korean defectors has an effect on financial and non-financial performance. Fourth, it was confirmed that the digital literacy competency of self-employed North Korean defectors has an effect on financial performance. Fifth, the internal competency of self-employed North Korean defectors was found to have a mediating effect between the characteristics of the founder and financial performance. The above research results are emphasized as an important factor for self-employed North Korean defectors to successfully settle in South Korean society. If the previous study focused only on the successful adaptation of South Korean society by self-employed North Korean defectors, this study found that it is very important not only to strengthen successful social adaptability but also to strengthen the internal and digital literacy capabilities of self-employed North Korean defectors. In addition, it was confirmed that in order to improve the management performance of self-employed North Korean defectors, it is necessary to continuously secure the characteristics of self-employed entrepreneurs. Accordingly, the government should establish and implement various support policies centered on strengthening the internal and digital literacy capabilities of self-employed North Korean defectors, and it is believed that self-employed North Korean defectors should also make various efforts to strengthen their internal and digital literacy capabilities.| 본 연구의 목적은 북한이탈주민 자영업자 역량을 중심으로 북한이탈주민 자영업자의 창업 특성이 경영성과에 미치는 요인 분석을 통해 북한이탈주민 자영업자들이 한국 사회에서 창업 및 자영업을 성공적으로 영위해 나가는 방안을 모색해 보는 것으로 정했다. 북한이탈주민은 북한 사회의 억압과 고통 스러운 생활환경에서 벗어나기 위해 목숨을 걸고 국경에서 탈출하여 한국 땅에 왔다. 북한 사회를 이탈하여 한국에 입국한 북한이탈주민은 2024년 6월 현재 34,183명에 이르고 있다. 이 중에서 북한이탈주민 자영업자의 비중은 2018년에는 12.3%를 차지하였으나, 2020년 16.4%를 거쳐 2023년에는 17.8%로 연차적으로 급증하고 있다. 이와 같이 북한이탈주민들의 남한 정착 꿈을 실현하기 위한 창업의 관심 증대 및 자영업자의 비중이 점차 커짐에 따라 북한이탈주민의 창업 및 자영업자들에 관한 연구의 필요성이 강조되고 있다. 이에 북한이탈주민의 자립 정도로서 창업 특성에 관한 연구를 살펴보면 창업 특성이 창업 의지에 미치는 영향 관계를 연구한 선행연구 사례는 일부 있으나, 북한이탈주민 자영업자들의 경영성과를 포함한 선행연구는 찾아볼 수 없는 실정이다. 본 연구의 목적 달성을 위해 선행연구를 바탕으로 작성된 설문지를 활용하여 북한이탈주민 자영업자를 대상으로 200부의 설문지를 회수하였다. 본 연구에서 이루어진 요인분석 및 구조분석을 통한 가설검정 결과를 요약하면 다음과 같다. 첫째, 본 연구에서 요인 분석 결과, 잠재변수는 (1)자기 효능감, (2)위험감수성, (3)혁신성, (4)사회적응성, (5)내부 역량, (6)디지털 리터러시, (7)재무적 성과와 (8)비재무적 성과이다. 둘째, 북한이탈주민 자영업 자의 창업자 특성은 북한이탈주민 자영업자의 내부 역량, 디지털 리터러시 역량, 재무적 성과, 비재무적 성과에 영향을 미치는 것으로 나타났다. 셋째, 북한이탈주민 자영업자의 내부역량은 재무적 성과와 비재무적 성과에 영향을 미치는 것으로 확인되었다. 넷째, 북한이탈주민 자영업자의 디지털 리터러시 역량은 재무적 성과에 영향을 미치는 것으로 확인되었다. 다섯째, 북한이탈주민 자영업자의 내부 역량은 창업자 특성과 재무적 성과 간의 매개효과를 가지는 것으로 나타났다. 이상의 연구 결과는 북한이탈주민 자영업자들이 남한사회에 성공적으로 정착하기 위한 중요한 요인으로 강조된다. 기존 연구가 북한이탈주민 자영업자들이 남한사회의 성공적인 적응에만 초점을 맞췄다면, 본 연구는 성공적인 사회 적응성 강화뿐만 아니라 북한이탈주민 자영업자들의 내부 역량과 디지털 리터러시 역량을 강화해 나가는 것이 매우 중요하다는 점을 규명했다. 추가적으로, 북한이탈주민 자영업자들의 경영성과를 높이기 위해서는 자영업자들의 창업 특성까지도 지속적으로 확보해 나갈 필요성이 있음을 확인하였다. 이에 정부는 북한이탈주민 자영업자들의 내부 역량과 디지털 리터러시 역량 강화를 중심으로 하는 다양한 지원 정책을 수립하고 이를 실행해야 할 것이며, 북한이탈주민 자영업자들 또한 스스로 내부 역량과 디지털 리터러시 역량 강화를 중심으로 하는 다각적인 노력을 기울여 나가야 할 것으로 판단된다.
