기업의 경영전략 유형에 따른 채용관리 방식의 차이에 관한 연구

Abstract

최근 들어 기업체의 채용관리 및 인재상 등을 주제로 한 연구가 활발히 진 행 되고 있는 것은 바람직한 일이다. 그러나 채용의 전 과정을 대상으로 하지 않고 특정분야의 연구에 집중하는 것은 채용관리 방향의 제시라는 측면에서 부족한 점이 보이고, 대기업만을 대상으로 한 연구는 중소기업의 채용관리 실태에 대한 실증적인 파악이 필요한 시점에서 볼 때에 한계점이 엿 보인다. 그런 측면에서 본 연구는 대기업 뿐 만 아니라 중소기업을 주요 조사대상에 포함하였다. 그리고 경영 환경 변화에 따라 채택한 경영전략의 유형에 부응하는 유능한 인적 자원을 확보하기 위해서 모집·선발·신입사원 연수교육 등의 채용관리의 방식 및 과정이 어떠한 방향으로 진행되고 있는가에 관심을 두고 연구 주제를 설정하였다. 본 연구는 경영활동 및 관리의 전반적인 방향을 설정하게 하는 경영전략의 유형에 따라 채용관리 방식의 차이에 대하여 연구를 진행하며, 다음과 같은 순서에 따라 진행하였다. 첫째, 경영전략의 유형, 채용관리에 대한 이론적 고찰 및 선행연구를 살펴본 후, 연구모형을 정의하고 사전에 설정한 가설에 따라 설문지를 구성함으로써 수집된 조사 대상 기업의 데이터를 토대로 통계 분석을 실시하였다. 둘째, 경영전략의 유형인 성장적 전략, 안정적 전략, 구조조정 전략에 따 른 기업 간 채용관리 방식의 특징적인 면을 분석하였다. 셋째, 기업의 경영전략의 유형에 따라 채용방법, 채용절차, 채용 선발기준, 채용권한 부서의 결정, 신입직원 연수내용 면에서 어떤 차이점이 있는 지를 분석하여 보았다. 경영전략은 기업체가 조직의 목표를 달성하기 위한 제반 활동을 하는 데 있어서의 기본방침이자 기본계획으로 볼 수 있다. 또한 제반 경영활동 및 기능별 부서의 활동을 전개하는 데 있어서 이정표 역할을 담당한다고 볼 수 있다. 경영전략은 매우 다양한 형태로 전개되지만 시장에 대한 대응 형태에 따른 목적기준으로 경영전략을 유형별로 분류하면 크게 성장적 전략과 안정적 전략, 구조조정 전략으로 구분할 수 있다. 채용관리는 조직의 인적자원 계획에 기초하여 사업목표를 달성하기 위해 필요한 인력을 발견하고 이를 확보하고자, 적합한 후보자를 물색하고 이들 중 최적의 요건을 충족하는 자원을 선발하여 배치하는 일련의 활동으로 정의된다. 채용관리 방식은 채용방법, 채용절차, 채용선발기준, 채용권한 보유부서, 신입직원 연수내용 등으로 구성되어 진다. 본 연구의 결과로서, 기업의 경영전략 유형 즉, 안정적 전략, 성장적 전략, 구조조정 전략에 따라 채용관리 방식 즉, 채용방법, 채용 선발기준, 채용권한 보유부서, 신입직원 연수내용에 있어 특징과 차이점이 있다는 것을 알 수 있었다. 경영전략 유형이 다르면 그것을 실현하는 제반 활동의 실행방법도 다양해지고 차별화되어지는 것을 일선 경영현장에서 실행되고 있는 것을 확인할 수 있었던 연구이었다. 이 점에서 경영컨설팅이 어떠한 역할을 해야 할 것인 가를 파악할 수 있는 연구이었다고 할 수 있겠다.| The fact that recently there are studies about the recruiting management and the ideal on capability is very desirable. However, those studies m-ainly focus on the large companies and the narrow scope in recruiting management. Which shows that those studies have yet limits in the view of the perspective of how it should present the directions of recruiting management and the understanding of the recruiting management in the small and medium sized companies. Based on this perspective, my study starts focusing on the small and medium sized companies with the large companies. Too, this focuses to target on the study of how companies change their methods in hiring, selecting, and new employee training etc. depending on the business strategy in the environmental change. Which leads this study to see differences on methods of the recruiting management depending on the type of the business strategy. First, this study goes to see the theory about the type of business strategy and recruiting management system. Then creates hypothesis of the study and based on the created hypothesis, makes a survey. Once all the needed results are collected, those create statistics based on the data. Secondly, distinguishes distinctive types of business strategy into growth strategy, stable strategy, and restructuring strategy of each company. Together with the distinguished types, analyzes each company's pursuing recruiting management. Lastly, identifies whether there is difference in new employee training system, procedure, criteria, and competent department on recruiting depen-ding on the company's business strategy. The business strategy can be seen as the basic principle and plan in reaching the company’s goal. Also, it controls the direction of business activity as well as functional department activities. The strategies are classified as growth strategy, stable strategy, and restructuring strategy. The recruiting management is crucial to create basic structure of human resources needed to reach the company’s goal. The recruiting manage-ment would be creating a recruiting method, recruiting procedure, recruiting criteria, competent department on recruiting and new employee training. In conclusion, the recruiting management depends on the business strategy of the company. This study shows that there are various types of business strategy that creates each different system and management and method in recruiting management.
