긍정형 리더십 적용방안에 관한 연구

Abstract

본 연구는 군 조직의 특수성과 신세대 장병의 특성을 이해하고 선진병영문화를 정착시키기 위해 육군에서 강력히 추진하고 있는 ‘긍정형 리더십’ 을 신세대 장병에게 효과적으로 적용하기 위해 리더가 갖추어야 할 조건을 검증하는데 있다. 연구대상은 00향토사단 4개 부대 장병 무작위 213명을 대상으로 신세대 장병의 특성을 재검증하고 신세대가 생각하는 긍정형 리더가 갖추어야 할 조건과 군 특수성에 대한 신세대가 생각하는 긍정형 리더의 조건을 설문을 통하여 측정하고 분석하였다. 설문지는 3가지 종류로 신세대 특성을 확인 하고자 하는 설문 21개 항목(의식구조 11개항, 생활방식 10개항)과 신세대 장병이 요구하는 리더에 대한 조건 20개 항목(마음, 말, 행동), 군조직의 특수성에 대한 신세대가 생각하는 리더의 조건 항목 10개에 대해 설문으로 총 51문항으로 구성 하였다. 연구과제를 실제적으로 검증하기 위해 설문지는 무기명으로 하고 계급만을 작성하여 설문조사에 응하는 방식으로 하였으며 설문지 신뢰성을 검증하기 위해 신뢰성 분석(Reliability analysis)의 크론바의 알파계수(Cronbanc's alpha coefficient)를 이용하여 타당성을 확인하고 신세대 장병이 생각하는 긍정형 리더가 갖추어야 할 조건과 군 특수성에 대한 신세대가 생각하는 긍정형 리더의 조건을 검증하기 위해 리커트(Likert) 5점 척도를 활용하여 기술통계량 방법으로 자료 분석을 실시하였다. 본 연구의 연구결과는 다음과 같다. 설문을 통하여 신세대 특성을 검증한 결과 신세대 장병은 의식구조면에서 자기의 능력과 개성에 맞는 일에 최선을 다하고 자신의 주장을 당당하게 표현하며 단체보다는 자신을 중시하는 경향이 있다. 또한 자기만족을 중시하고 납득되지 않는 사실을 거부하며 간섭받기를 싫어한다. 권위보다는 평등의식이 강하고 극한환경을 배재하고 성공은 반드시 온다고 믿으며 적응력이 강하다. 생활방식 면에서는 자기만족을 중시하며 여가선용과 희생보다는 풍요롭게 사는 것을 희망한다. 또한 본인을 솔직히 표현하는 편이며 칭찬과 격려를 받고 싶어 하고 머물기 보다는 변화를 추구한다. 이러한 신세대 장병을 통제하기 위하여 리더의 역할은 매우 중요하다. 본 연구는 긍정형 리더십을 현 군 조직에서 신세대 장병에게 적용하기 위한 리더의 조건 연구를 위한 가설을 설정하고 검증하였다. 그 결과 선정된 가설은 첫째, 긍정적 마음·말·행동을 실천하는 리더를 신세대 장병은 선호하는 것으로 나타났고 둘째, 군조직의 특수성을 고려 긍정적으로 지도하는 리더를 신세대 장병은 선호함을 알 수 있었다. 따라서 신세대 장병을 통제하는 리더는 ‘긍정형 인간’이 되어야 하고 적용하기 위한 리더십은 ‘긍정형 리더십’ 이어야 한다는 결과를 얻었다. 육군이 추진하고 있는 ‘긍정형 리더십’은 신세대 장병에게 가장 적합한 리더십으로 현재까지 발전되어 오고 있으며 신세대가 요구하는 문화를 여과 없이 접목하여 잠재되어 있는 능력을 발굴하고 자발적으로 참여 하도록 적용하기 위해서는 신세대 특성을 고려 긍정적 마음·말·행동을 실천하고 구조주도적이며 배려를 실천하는 능력을 보유한 리더이어야 한다.

【주요어】긍정형 리더십, 군조직의 특수성, 신세대 특성, 리더의 조건, 긍정적 마음·말·행동, 구조주도, 배려 |This research aims to verify the requirements that a leader have to acquire in order to effectively apply "positive leadership" to the soldiers of new generation, which the ROK Army has been promoting in priority to understand the special. 213 random soldiers from 4 units in OO Homeland Reserve Division have been used as a sample for the research. A survey was held in order to reevaluate the characters of these new generation soldiers, to analyze what the requirements of a positive leader are and to figure out the requirements of a positive leader as to the special character in the perspective of the new generation soldiers. The survey was composed of 51 questions categorized into three sections : 21 questions that aimed to figure out the characters of the new generation soldiers(11 regarding line of thinking, 10 regarding lifestyle), 20 questions that evaluate the requirements of a leader from the view of the new generation(feelings, language, actions), and 10 questions that asking the new generation soldiers about what kind of the requirements does a leader has to possess regarding character of military structure. In order to substantially verify the matter, the survey was held anonymously with only one's rank written down. Also, Cronbanc's alpha coefficient in Reliability analysis was used to increase the credibility of the survey to confirm the adequacy. Besides, Likert 5-point standard was used in technically statistic way to verify the requirements of a leader from the view of the new generation as to the special character of military structure. The result of the research is as the following: As for the consciousness field, the soldiers replied they would do their best on tasks that suit their ability and taste; they expressed their requests or opinions with no hesitation and put more emphasis on themselves rather than the group. In addition, they put priority on self satisfaction; they denied what exceeds their understanding, and disliked being interfered with. Equality, instead of authority, made more sense to them; they excluded extreme conditions; they believed that success is bound to come; and they hade strong adapting abilities. As for the soldiers' lifestyle, they put importance in self satisfaction and achievement of wealth instead of sacrificing or spending spare time for good use. Also, the soldiers tend to frankly express themselves. They also wanted to receive compliments and encouragement, and seek for changes instead of ceasing. The leader's role to control these new generation soldiers are extremely important. This research has set up a hypothesis and verified it in order to study how to apply positive leadership to soldiers of the new generation in the current military structure. As a result, the hypothesis that was set is as the following. First, the soldiers of the new generation prefer leaders that put positive thoughts, words, and actions into practice. Second, Soldiers of the new generation prefer positive leaders in consideration of the special character of military structure. Accordingly, leaders that control new generation soldiers must be a positive person, and they should be demonstrating "positive leadership." The "positive leadership" that the Army is promoting has been developed toward the most appropriate leadership for the new generation soldiers till now. In order to absorb the new generation's culture to excavate the dormant capacities that the soldiers have and guide them to voluntarily participate, the leader must not only consider the trait of the new generation to put positive thoughts, words, and actions into practice, but also put importance in structure and practice consideration.
