初等學校 主任敎師의 役割葛藤이 職務遂行에 미치는 影響에 關한 硏究

Abstract
영문초록 포함|The purpose of this study is to inquire into the effect of the elementary chairperson's role conflict on job performance. Based upon the study result, the following conclusion was made:
1) Seen in terms of gender, it was revealed that male teachers showed the lower scores of role conflict and role vagueness or ambiguity than female teachers, which indicates that male teachers have a full understanding of their roles and adjust interdepartmental affairs in well terms of job performance. It was shown that the longer chairperson career teachers had, the lower role vagueness or ambiguity they had and the higher level of satisfaction they had with the leadership type.
2) The highest leadership type took place in the school with 18 to 23 classes, depending on the school size. The larger the school was, the more greatly it exhibited cooperation as the method of resolving the conflict. It had the good performance of coordination and liaison affairs and control affairs in terms of job performance. Seeing that human-relation promotion affairs are well achieved in the small- scale school, it was shown that teachers there were working in a familial working setting
3) It was shown that the group of teachers in the 40s of age, the school middle-level executive felt less role vagueness or ambiguity in terms of age, and the group of teachers in the 30s of age tended to solve conflicts through "competition", and teachers adopted the mode of compliance or conformity with age.
Seen in terms of region, it was revealed that the chairperson working in the urban area felt the lower role conflict and role vagueness or ambiguity and smoothly handled job performance. And it was shown that the leadership type and the human-relation promotion affair were well carried out in the area of "myon".
4) It was revealed in this study that chairperson's role conflict was high and as the role conflict was high, it showed a positive correlation with job performance. This indicates that chairpersons make an effort to do work enthusiastically with considerable attention to the the parts felt to be high in the role conflict such as human-relation promotion, life guidance, business handling, and so on, while they tend to somewhat neglect instructional and counselling affairs, and coordination and liaison affairs.
