初等敎員의 職務滿足과 不滿足要因에 관한 硏究

Abstract
The purpose of this study was to identify elementary teachers' job satisfaction and dissatisfaction factors. For this purpose, both the descriptive study and the questionnaire research were used. Data from the questionnaire research were analyzed using the SAS program. Percentage and chi square test were conducted for teacher's background factors. The degree of significance was tested for the difference between groups at the levels of P<.05, p<.01 and P<.001. The contingency coefficient was tested.
Based on the results from the analysis of teachers' job satisfaction and dissatisfaction factors through the questionnaire research, the following conclusion was drawn:
First, it was found that as for teachers' satisfaction factors, teachers were generally satisfied with the human relations between the teacher and schoolmaster, vice-schoolmaster, clerical staff, schoolchildren and their parents. As for the work condition, it was found that teachers were generally satisfied with the assignment of class teachers, departmental teachers and chairpersons, the imposition of workload for school duties, responsibility for school affairs according to teachers' aptitude, and working conditions. It was found that teachers were generally satisfied with service rating, promotion and qualification acquisition for teachers, their higher credential and degree acquisition, decision making method in an educational administration system and transparency of financial management and supervision guidance.
Second, as for teachers' dissatisfaction factors, it was found that teachers were satisfied with the use of the research room and the resting room, drawing up the record of the research on the textbook and the influence of the conditions around the school on education. And they showed a very high level of dissatisfaction with such as the following: the relationship between advancement and instructional ability and teaching career; salary and bonuses; day duty and travelling expenses; sharing of workload; on-the-job training system; support for general affairs administration; personnel affairs, number of schoolchildren per class; age-limit system; social treatment and the like.
Third, as the plan to resolve teachers' dissatisfaction factors, the virtues of conversation and tolerance should be taken to form the better human relations. And studies should continue to be conducted on the enlargement of the research room and the resting room and the effective method to draw up the record of research on the textbook. National and societal support and changes in the advancement system are required if the condition around the school is to change into the environment conducive to educational activity. And it is necessary to expand the budget for salary and bonuses and travelling expenses. In addition, the educational administration system should be designed to absorb teachers' opinions in a democratic way by breaking away from the practices of offering direction from top.
