직업훈련기관의 훈련생 만족도 및 추천의도에 영향을 미치는 구조적요인

Abstract

This study is designed to identify factors affecting the satisfaction of the trainees by analyzing the educational environment of the beauty training institutions, their use of NCS, instructors, and the capabilities of the instructors, as the education system is not systematized in conducting the training operation and the lack of organizational ability to manage human resources. In addition, the Commission intended to provide data for improvement of trainee satisfaction to vocational training institutions by identifying how the educational environment and structural factors made by vocational training institutions affect their recommendations, and to provide information on the system of vocational training institutions and NCS training methods, instructors, and the competence of the head of the organization to prospective trainees who want to participate in training in vocational training and vocational ability development. The scope of the study was given to trainees of vocational training institutions related to beauty at the Ministry of Employment and Labor. The data collection period was surveyed for six weeks from April 8 to May 20, 2019, and a total of 185 copies were analyzed except for the four unfaithful respondents. In summary, the analysis results of this study are as follows: First, it has been shown that the educational environment has a significant positive effect on NCS teaching methods and NCS teaching methods, which are NCS's excuses. Second, the educational environment has been shown to have a significant impact on the ability of instructors and the leadership of the head of the institution. Third, in the educational environment, support for administrative services or support services for start-ups in employment showed no significant impact on the trainee satisfaction level, as was the result of previous research. Fourth, the NCS education method, the NCS's excuse, was shown to have a significant wealth effect on the trainee satisfaction level, and the NCS teaching method was found to have no significant impact on the trainee satisfaction as a result of the structural model analysis. Fifth, both the NCS teaching methods and the NCS teaching methods were found to have no significant impact on the recommendations. Sixth, it has been shown that both the trainer capacity and the institutional leader leadership, which are the variables of competency have a significant positive effect on the trainee satisfaction level. Seventh, it was found that there was no significant influence on both instructor capacity and institutional leader leadership as a function of competence that affected the intention of recommendation, the dependent variable. Eighth, it was shown that the trainee satisfaction level had a significant positive effect on the recommendation. Ninth NCS characteristics (NCS teaching method, NCS teaching method) and capacity characteristics (teacher competency, director leadership) between educational environment and trainee satisfaction were found to have no mediated effect. It has been shown that the satisfaction level of the trainee, which is a parameter, is not mediated between instructor competence, NCS teaching method, and NCS teaching method and recommendation. However, it has been shown that the satisfaction level of the trainee, which is a parameter, has a mediated effect between the leadership of the director of the institution and the recommendation, and acts as a complete medium. As a result of the above research, vocational training institutions need enhanced activities to improve the educational environment based on NCS in line with the trends of the times, and beauty vocational training institutions, in particular, need to create an educational environment where trainees can acquire knowledge skills suitable for on-site practice away from the existing certification-based education, which requires constant efforts to develop instructor competency and exercise leadership of the institution. The beauty training market is now in need of enhancing competitiveness in order to survive due to oversupply. This study aims to operate more systematic and efficient training courses based on NCS to enhance the competitiveness of training institutions and to focus on the development of instructors' competencies and the exercise of institutional leadership, thereby increasing the inflow of potential trainees who will enter the training market and providing implications for training institutions to be reborn as excellent training institutions. The limitations of this study show that the educational environment has been a major prerequisite, so it is necessary to expand and analyze the detailed educational environment, such as physical environment, administrative services, facilities, and educational equipment, and to expand the pre-existing parameters of the training institutions that affect the quality and recommendation of training personnel other than NCS and capabilities, and to provide more in-depth research considering the characteristics of the beauty institutions.

【Keyword】Vocational Training, Educational Environment, NCS, Competency, Training Student Satisfaction and Recommendation| 본 연구는 직업훈련기관들이 훈련운영을 실시하는데 있어서 교육시스템이 체계화 되지 않고 인적자원을 관리할 조직력이 미비 등 훈련기관운영의 인식부족으로 인한 문제점을 갖고 있으므로 뷰티훈련기관의 시설 장비 등의 교육환경과 NCS활용, 강사 및 기관장의 역량에 대한 영향력을 분석하여 훈련생 만족도의 영향을 미치는 요인을 알아내고자 한다. 또한, 직업훈련기관에서 이루어지는 교육환경 및 구조적 요인들이 추천의도에 어떤 영향을 미치는지를 파악하여 직업훈련기관에 훈련생만족도 개선을 위한 자료를 제공하고, 훈련생 및 직업능력개발훈련에 참여하고자 하는 예비 훈련생들에게 직업훈련기관의 시스템 과 NCS교육훈련방법, 강사 및 기관장의 역량에 대한 정보를 제공하고자 하였다. 연구대상자범위는 고용노동부 뷰티관련 직업훈련기관 훈련생들을 대한으로 하였으며 자료수집 기간은 2019년 4월 8일부터 5월 20일까지 6주간동안 설문조사를 하였으며 불성실 응답자 4부를 제외하고 총185부를 분석하였다.

본 연구의 분석결과를 요약 정리하면 다음과 같다. 첫째, 교육환경은 NCS의 변인인 NCS 교육방법과 NCS 교수법에 유의미한 정(+)의 영향을 미치는 것으로 나타났다. 둘째, 교육환경은 역량의 변인인 강사역량과 기관장 리더쉽에 유의미한 정(+)의 영향을 미치는 것으로 나타났다. 셋째, 교육환경에서 행정서비스 지원이나 취 창업지원 서비스는 선행연구 결과와 같이 훈련생만족도에 유의미한 영향관계가 없는 것으로 나타났다. 넷째, NCS의 변인인 NCS 교육방법은 훈련생만족도에 유의미한 부의 영향을 미치는 것으로 나타났고 NCS 교수법은 구조모델 분석결과 훈련생만족도에 유의미한 영향관계가 없는 것으로 나타났다. 다섯째, NCS 교육방법과 NCS 교수법은 모두 추천의도에 유의미한 영향관계가 없는 것으로 나타났다. 여섯째, 역량의 변인인 강사역량과 기관장 리더쉽은 모두 훈련생만족도에 유의미한 정(+)의 영향을 미치는 것으로 나타났다. 일곱째, 종속변수인 추천의도에 영향을 미치는 역량의 변인으로 강사역량과 기관장 리더쉽은 모두 유의미한 영향관계가 없는 것으로 나타났다. 여덟째, 훈련생만족도는 추천의도에 유의미한 정(+)의 영향을 미치는 것으로 나타났다. 아홉째, 매개효과분석에서 교육환경과 훈련생 만족도 간의 NCS 특성요인(NCS 교육방법, NCS 교수법)과 역량 특성요인(강사역량, 기관장 리더쉽)은 매개효과가 없는 것으로 나타났으며, 매개변수인 훈련생 만족도는 강사역량, NCS교육방법 및 NCS교수법과 추천의도 간에서도 매개효과가 없는 것으로 나타났다. 단, 매개변수인 훈련생 만족도는 기관장 리더쉽과 추천의도 간에서 매개효과가 있으며, 완전매개 역할을 하는 것으로 나타났다. 위의 연구결과로 직업훈련기관은 시대의 흐름에 맞춰 NCS를 기반으로 한 교육환경의 개선을 위한 제고 활동들이 필요하며 특히 뷰티 직업훈련기관은 기존의 자격증 취득 위주의 교육에서 벗어나 현장실무에 적합한 지식 기술을 훈련생들이 습득할 수 있는 교육환경을 조성해야 할 것으로 보여 지며 강사역량 개발과 기관장 리더쉽 발휘에 꾸준한 노력이 필요하다고 보여 진다. 현재 뷰티 훈련시장은 과잉공급으로 인해 훈련기관이 살아남기 위해 경쟁력제고가 필요한 시점이다. 본 연구는 훈련기관의 경쟁력제고를 위해 훈련생만족도를 높이기 위한 NCS기반의 보다 체계적이고 효율적인 훈련과정을 운영하고 강사의 역량 개발과 기관장 리더쉽 발휘에 중점을 두어 훈련시장에 진입하게 될 미래의 잠재적인 훈련생들의 유입을 증가시키고 훈련기관들이 우수훈련기관으로 거듭날 수 있는 시사점을 제공하고자 한다. 본 연구의 한계점으로는 교육환경이 주요 선행요인으로 작용한 바 세부적인 교육환경 즉 물리적환경, 행정서비스, 설비 및 교육 기자재 등으로 확장 분석할 필요가 있다고 보여지며 NCS, 역량 이외 훈련생 만족도와 추천의도에 영향을 미치는 훈련기관의 특성 요인에 대한 연구와 뷰티기관의 특성을 고려한 선행변인들을 확장하여 좀더 깊이 있는 연구가 필요하다고 보여진다.
