디아길레프의 예술경영(Arts managenent)에 관한 연구

Abstract

본 연구에서는 무용사에 있어서 중요한 역사적 의미를 갖는 단체인 Ballet Russes에서 Sergei Pavlovich Diaghilev(1872-1929)가 보여준 조직 및 인력 관리 활동의 선구자적인 활약을 통해 무용 단체에서의 예술경영의 중요성을 재인식해 보고자 하였다. 예술경영은 작품의 창작에 있어서 예술가의 생산을 독려하고 소비자의 수요를 촉진하여 문화예술의 발전을 도모하기 위한 모든 활동을 의미한다. 이러한 예술경영의 학문적인 발전은 1960년대 이후 나타나게 되었지만, 그 발생은 고대 그리스의 제의에서부터 시작되어 오랜 발전과정을 거쳐온 것이다. 오늘날의 예술경영은 공연단체의 운영(Campany Management) 뿐만 아니라 예술인력 관리(Artist Management), 공연장 운영(Theatre Management), 공연 기획과 제작(Concert Management), 예술지원 기관이나 단체운영, 예술가 양성을 위한 교육기관 경영, 음반·영상물 제작에 이르기까지 다양한 분야로 세분화되어 보다 전문적으로 발전하고 있다. 본 연구 결과 디아길레프의 예술경영 과정에 있어 조직 및 인력 관리에 대한 특징을 아래의 여덟가지로 정리해 볼 수 있다. 첫째, 발레 륏스의 공식적인 조직에 있어서 각 예술 분야의 개별적인 전문성을 인정하면서 그들을 발레라는 한가지 목표 안에서 융합 할 수 있도록 유도하였다. 둘째, 예술가나 상류계층과 같은 엘리트들로 구성된 비공식적 후원회를 통해 경제적인 지원을 받으면서 발레 륏스의 활동을 더욱 활발히 할 수 있었고, 발레단과 후원회 사이의 유기적인 협조와 조화를 통해 더욱 강력한 무용조직으로 발전시켰다. 셋째, 인력관리 측면에서도 현대의 무용단체들보다 오히려 더 체계적이고 적극적인 관리를 하였는데, 인력의 확보에 있어서 당대 최고의 예술가들을 발레 륏스의 조직 아래 결합시켜 예술창조의 상승효과를 이루어 내었다. 그는 발레를 안무가와 무용수만의 작업이 아니라는 점을 중시하여 각 장르의 종합적이고 유기적인 활동을 유도하여 발레의 예술적 완성도를 이끌어냈다. 넷째, 인력의 배치에 있어 형평성을 기하면서 예술가 각자의 재능을 간파하여 그에 맞는 역할을 담당하게 하였는데, 그의 그러한 철저한 관리는 많은 예술가들을 발레 륏스라는 조직 아래 끌어들일 수 있었고 발레단 발전의 밑거름이 되었다. 다섯째, 임금 문제에 있어서 그들의 가치를 인정하고 그에 맞는 대우를 해 줌으로써 예술가들이 경제적으로 안정된 상태에서 그들의 활동에 전념 할 수 있게 하였다. 여섯째, 특히 발레 륏스에서의 조직구조를 현대의 무용단체의 조직구조와 비교해 볼 때 그 직무의 다양함이나 각 분야의 전문성에 있어서 현대의 무용단체에 손색이 없을 정도로 체계적인 조직구조를 보여주었다. 일곱째, 예술감독으로서의 심미안과 경영감독으로서의 탁월한 경영 기법으로 양쪽의 관점을 모두 수용하여 균형있는 단체 경영을 이루어내었는데 이러한 예술과 경영의 조화로운 결합은 오늘 날 예술경영자의 바람직한 자질로서 요구되는 것이다. 여덟째, 예술경영의 개념이 확립되기 이전에 무용에서의 체계적인 예술경영의 필요성을 인식하고 실천하여 무용단체 경영의 본보기가 될만한 활동을 보여주었다. 이렇게 디아길레프의 체계적인 조직 및 인력 관리 활동을 통해 발레 륏스는 획기적인 성공을 거두면서 무용사의 중요한 시기로 자리매김하게 되었는데, 이같은 성공은 발레 륏스에 참여한 예술가들의 적극적인 활동과 협력의 결과이기도 하겠지만 그들을 조직하고 관리했던 디아길레프의 활동이 없었다면 불가능했을 것이다. 예술경영의 중요성이 대두되고 있는 지금 새로운 문화의 세기를 준비하면서 우리는 1900년대 초 발레 륏스의 경영자로서 디아길레프가 보여준 체계적이고 선구자적인 조직 및 인력관리 활동의 업적을 올바르게 평가하고, 그의 예술적 시각과 경영적 시각을 두루 갖춘 균형적인 관리 활동을 통해 이루어진 발레 륏스의 성공을 거울삼아 무용단체에 있어서 예술경영의 중요성을 재인식하여야 할 것이다.|The purpose of this study is to see the initiative activity of organization and artist management that Sergei Pavlovich Diaghilev(1872-1929) has shown in Ballet Russes, the dance group that has the important historical meaning, and, on the basis of the result of survey, to realize the important of manpower management in Ballet Russes. Arts management means all activities striving for the development of cultural art by encouraging the creation activity of artist in creation of the work and causing the customer's demand for the work. Though this scientific development of arts management was paid attention to since 1960s, but it has passed through the long process of development after originating by the proposal of Ancient Greece. The present arts management is on the more special development by subdividing into a various field from Company Management to Artist Management, Support Organization for art, Educational institution Management for cultivating artist, Production of Disk or Image. The study result of organization and manpower management in the process of arts management of Diaghilev can be arranged into eight items as follows. First, he admit the individual specially of artists in each field of art and on the other hand, lead them so as to fuse into one within a goal of Ballet. Second, he could make an active role of Ballet Russes on the basis of the economical support through the unofficial aid association composed of the elite like artists or the upper class, and developed it more powerful group through systematic cooperation and harmony between it and aid association. Third, in the aspect of manpower management, he managed more systematically and positively than the dance company of today, and in the aspect of collecting artist, achieved the rising effect of the art creation by joining together the best artists of the day under Ballet Russes. Because of taking a serious view that Ballet is not work only of choreographer and dancer, he achieved the perfection of art by inducing the systematic and synthetic activity in each genre. Fourth, in the aspect of the artist arrangement, he gave artists charge of suitable role to his talent. Thanks to his thorough management, he can brought many artists over to Ballet Russes, and it made a sacrifice for the development of ballet company. Fifth, in the problem of wage, he made artists devote themselves to their activity by admitting their values and doing them the honor due to them. Sixth, in comparison with the organization structure of the dance company of today, that of Ballet Russes was systematic one standing comparison with the dance company of today in the variety of duty or the speciality in each field. Seventh, he achieved the balanced management of group by accepting both of viewpoint with an aesthetic sense as an art director and superior management techniques, and, in this days, this harmonious combination of art and management is to be required as the desirable quality of art manager. Eighth, before the establishment of the concept of arts management, he showed the exemplary activity of Company Management by recognizing and putting into practice the necessity of systematic management of dance group. Like this, the period that Ballet Russes achieved the epoch-making success with the systematic management activity of organization and arts management of Diaghilev was established as the important time in the history of dance. This success is the result that the artists in Ballet Russes took an active role and cooperated positively, but perhaps without the activity of Diaghilev, it would be impossible to be achieved. In this days that the importance of arts management is on the rise, on preparing for the new century of culture, we will have to estimate properly the achievement of initiative organization and arts management activity that Diaghilev showed as the manager of Ballet Russes at the beginning of 1990s, and realize the importance of arts management in dance group by taking the success of the Ballet Russes for our model which was achieved by the balanced management activity having his extensive viewpoint of art and management.
