기업교육 프리랜서 강사의 사회적 네트워크와 고용가능성의 관계

Abstract

본 연구는 기업교육 프리랜서의 사회적 네트워크와 지식공유, 고용가능성의 관계를 체계적으로 검증하고자 했다. 어떤 구조를 가진 사회적 네트워크가 고용가능성에 효과적인지에 대해 알아보고, 사회적 네트워크의 구조적 특성이 고용가능성에 미치는 영향과 관련하여 사회적 네트워크 유형이 어떤 효과를 가지는지에 대해 분석하며, 사회적 네트워크의 구조와 효과를 분리하여 사회적 네트워크가 어떤 경로를 통해서 고용가능성에 영향을 주는지 규명하고자 했다. 이를 위해 기업교육 프리랜서의 사회적 네트워크의 크기, 강도와 고용가능성의 관계, 이 관계에서 온라인 네트워크의 조절효과와 지식공유의 매개효과를 실증적으로 조사하였다. 온라인 설문 조사를 통해 자료를 수집하였으며 245명의 기업교육 프리랜서 강사가 응답하였다. SPSS 22를 활용하여 분석하였다. 첫째, 사회적 네트워크의 크기와 강도는 고용가능성에 정의 영향을 미친다. 둘째, 지식공유의 하위요소인 지식수집과 지식기여가 사회적 네트워크의 강도와 고용가능성의 관계를 매개하나, 크기와 고용가능성의 관계는 매개하지 않았다. 지식수집과 지식기여는 고용가능성에 정의 영향을 미치지만 사회적 네트워크의 크기가 지식수집과 지식기여에 유의미한 영향을 미치지 못했다. 셋째, 사회적 네트워크 의 강도가 고용가능성에 미치는 관계에서 온라인 네트워크의 비율이 높을수록 영향이 완화되었다. 크기가 고용가능성에 미치는 효과에서 온라인 네트워크의 비율의 조절효과가 유의미하지 않았다. 연구결과를 바탕으로 기업교육 프리랜서 강사의 사회적 네트워크, 지식공유, 온라인 네트워크, 고용가능성에 관한 이론적 시사점과 실무적 방안을 정리하였다.|This study aims to systematically test the relationship among social networks, knowledge sharing, online networks and employability of corporate education freelancers. To investigate what structure of social networks are effective in employability, this study analyze the effects of structural characteristics of social networks on employability. Specifically, this study examined the relationship between the size and strength of the social network of corporate education freelancers and employability, as well as the moderating effect of online networks and the mediating effect of knowledge sharing in this relationship. Data was collected through an online survey, and 245 freelance corporate education instructors responded. Analysis was performed using SPSS 22. The results are as followings. First, both of the size and strength of social networks have a positive impact on employability. Second, knowledge collection and knowledge donation, which are the dimensions of knowledge sharing, have a mediating effect in relationship between the strength of the social network and employability. Third, the ratio of online networks has a moderating effect in relationship between the strength of social networks and employability. Based on the results, theoretical and practical implications are suggested regarding social networks, knowledge sharing, online netwroks and employability of freelance corporate education instructors.
